Abstract

Background – Employee performance is a crucial factor in achieving organizational goals. However, based on the Key Performance Indicator (KPI) data of PT Cipta Niaga Semesta Gresik, most Generation Z employees were categorized as having low performance. This condition is supported by increasing overtime hours exceeding the prescribed limits and pre-survey findings indicating work pressure and challenges in maintaining work-life balance. As Generation Z currently dominates the workforce and possesses distinctive work characteristics compared to previous generations, it is important to examine the factors influencing their performance.

Objective – This study aims to analyze the influence of workload, job stress, and work-life balance on the performance of Generation Z employees at PT Cipta Niaga Semesta Gresik.

Design / Methodology / Approach – This study employed a quantitative explanatory research design. The population consisted of 62 Generation Z employees of PT Cipta Niaga Semesta Gresik, all of whom were selected as the research sample using the saturated sampling technique. Primary data were collected through a Likert-scale questionnaire. Data were analyzed using multiple linear regression with SPSS version 25 after passing validity, reliability, and classical assumption tests.

Findings – The findings indicate that workload significantly influences the performance of Generation Z employees. Job stress also has a significant effect on employee performance, indicating that employees' level of work pressure is closely associated with their ability to perform their tasks effectively. Furthermore, work-life balance significantly affects employee performance, suggesting that maintaining a balance between work and personal life plays an essential role in improving employee satisfaction, motivation, and productivity. These findings demonstrate that effective workload management, proper job stress control, and the implementation of work-life balance contribute to improving the performance of Generation Z employees.

Research Implication – This study contributes to the development of Human Resource Management literature, particularly regarding the determinants of Generation Z employee performance. Practically, the findings can serve as a reference for PT Cipta Niaga Semesta Gresik in formulating policies related to workload management, job stress control, and work-life balance programs to improve employee productivity and organizational performance.

Limitations – This study was limited to Generation Z employees at PT Cipta Niaga Semesta Gresik and only examined three independent variables, namely workload, job stress, and work-life balance. Therefore, the findings may not be generalized to other organizations or employee characteristics and do not include other variables that may influence employee performance.
